Substitute for pine bark suggestion?

anyone have any suggestions?

I'm looking for a non-organic substitute for it. Mainly something to break up the media and allow for a little better air circulation to the root zone.
 
Ideally I would prefer a non-organic.

Pumice rocks may be a good option.
 
I have verm in it but the particles are too small and from what I can see compact with the soil.

About half the cuttings I transplanted in this pot did poorly which is way below avg compared to the rest.

Based off what I'm seeing that's my working theory is poor aeration/root suffocation. I have a bag of orchid mix but I'm trying to move away from organics in the media.

Other than pumice I guess I can add a lot more perlite...
